Italian Firms in America, Issues and Possible Solutions Essay

Many people have heard about Italy through the success of some of its famous luxurious brands such as Gucci and Ferrari. Behind this eminent success there is a culture of combining tradition, heritage and innovation. In what follows I will present some examples of such combination. And I will also discuss some of the problems that Italian firms face and propose some element of solutions to these issues. Italian firms are renowned for being small and family-owned. Yet some of them have managed to tackle and be successful on the global market. One such firm is Fiat which specializes in vehicles manufacturing. The company was founded by Giovanni Agnelli in 1899. One way to tackle this problem is to increase the size of the firms or create an environment where it easy to set up large firms. As written by R.A. in an article published in the Economist: â€Å"The productivity of European firms with fewer than 20 workers is on average little more than half that of firms with 250 or more workers†. And finally Italian firms face a lack of competitiveness issues. A great example of this is the case of Gaggia. Gaggia is the company that created the revolutionary espresso machines. However, it did not capit alize on this to take control of the growing markets of home coffee makers. As a result of this lack of competitiveness, it is now mostly owned by a Dutch electronics company called Philips. I think this is clearly due to a lack of vision which is in turn due to the problem of family-owned model of companies in Italy. Therefore, as a way to solve this problem I would again suggest that key leadership positions in those companies be occupied by people who are not necessarily related to the owner. But instead by those who have the right skills and vision to lead the company. Not only in this wonderful place would God be served as he should, but we would also serve our fellow men, as they should be served, as brothers. Sadly, we were not successful. While at first we did enjoy limited success eventually everything fell apart. We were not strong enough and could not resist the temptation of the devil. Over time, our resolve grew weak. Due to this, I helped end the gold shortage in the U.S. Treasury. In 1907 I loaned money to banks to keep them from closing after the panic of 1907. The song I chose to do my project on is the song 99 Red Balloons, by the artist Gabriel Kernel, also known as Nana. This was one of the songs in the ‘ass to make the point about how the war really affected the citizens and the countries themselves. The theme of this song is that overreacting right away is a bad thing. It can cause damage to you and to everything else around you. This song is representing the fact that the United States and the Soviet Union were caught up in the Cold War and it caused many problems.The example in this song is that, what if a child let go off balloon and it went over the Berlin Wall to the Soviet's side? Without deciding what it was, they blew up the whole country of Germany. This could have happened because of something so silly like a balloon. It also describes how unlucky the citizens of Germany are. They are in the middle of all of this. If something was thrown over the wall, or a balloon floated over it, their lives would have been ruined o r they could have died because of it. The Soviet Union and the united States only thought about homeless.They were waiting for some kind of spark in the war so they would know when to fight. The meaning of this whole song Is that during the cold war, the Soviet union and the united States were always at the brink of a nuclear war. This song explains a great story about what might have happened if something floated over the Berlin wall to the Soviet Union's side. In this song, the balloons are mistaken by the Soviets as some unidentified object in the sky. Their military springs into action, creating a big, useless war that destroys their city. This was all because a bunch of balloons.The song ends on a hopeful note, when Nana sings the line â€Å"Eve found one more balloon. Think of you and let it fly,† that part shows that hope still remains, despite all that was lost. A lot of people believe that this was a song about protest, but in an interview with Nana, she explained th at the song was only meant to be a place to lighten the atmosphere of fear that the Cold War was bringing to Germany during the time she wrote it. This song makes me feel really sad about the way the woo superpowers would have Just destroyed their city like this and kill all of their innocent civilians.The minute they say these unidentified objects coming their way, they Immediately shot and blew up their city. I feel awful for the poor families who could not do anything or escape from harm's way. There was always a threat of nuclear war looming in the air. People who lived through the cold war were always at a risk of nuclear war breaking out. Children had frequent drills. They were taught what to do in case an atomic bomb went off. People must have been living in days filled with fear. The united States tried to have a period of dtenet which lasted for a while, but It did not end the war. Hen I first heard the song, It made me sad that a couple of kids could have caused that much destruction by letting go some balloons. I am very thankful that I did not have to go through what they went through for over 44 years. Ready to launch a surprise nuclear attack to them and their allies. They had a new alert system called the RYAN that provided important information to them, like warning before the attack comes. Two years later in 1983, the year the song 99 Red Balloons came out, the Soviet Union's RYAN tracker spotted something.Some observers dismissed the alert and the war scare but others were not sure. The latter view seems to have been closer to the truth. These developments, along with the new United States management's tough stance toward the USSR, prompted Soviet officials and much of the populace to voice concern over the prospect of a US nuclear attack. But there really was no attack that was necessary to deal with. Like in the song 99 Red Balloons, they overreacted again, but this time to something that was not even there.

In this life, each and every person has his or her own personal beliefs regardless of his loyalty or disloyalty, in certain cases. The difference in personal beliefs of people lies in the fact that some of them hold his or her opinion as the correct one regardless whether or not it is right or wrong. This flawed thinking has led others to force those with separate or different opinions to force upon others their own personal beliefs and convictions even though their own opinions may be wrong. There are those, however, who, despite the pressures exerted by others to change their opinion, cling on to their beliefs and opinions because they truly believe in their convictions. In my humble opinion, these are the people who become more successful than others. First of all, people who hold their opinions are more respected by people. There is no better way of convincing people about one’s strength in character and belief than by holding on to those beliefs firmly. These people always seem to know what they are talking about and are steadfast in their resolve. In doing so, these people are able to convince others to believe in their own beliefs; most especially those who are hesitant or undecided on their personal convictions. Moreover, having the strength of resolve is very helpful especially when it comes to sharing ideas and opinions. More often than not, those who argue about matters that they do not believe in, quickly waver in their arguments. Those who hang on to their beliefs always prevail in the end. The second reason is that people who stick by their opinions often have the self-confidence that is needed to get the better end of the bargain come negotiations. A perfect example of this would be the time when one of my friends, not too long ago, was discussing a certain subject matter that he was not totally convinced of but decided that he would be more convinced if he was able to gain some support for his topic. As fate would have it, he was having the discussion with me and I had a different opinion on the matter. Disregarding the fact on who was truly right, it did not take long before I was able to convince my friend that my friend was wrong. What this shows is that, in order to be successful in life, one must have a strong personality and must be convinced that his or her cause is the right cause. I could have easily given up on the matter but I was not about to let go of my convictions. In the end, I was able to convince my friend and ever since he has developed a stronger character. His character has become so strong and his insight so powerful that even older people enjoy having conversations with him even though he is more than half the age of most of them. Thirdly, people who hold onto their opinions are more likely to develop their skills and have a good knowledge by reading, talking, and sharing controversial topics to encourage himself/herself to develop their skills to get a strong opinion, while people who have been affected by other people to change their opinions easily are rarely excited to develop their skills and knowledge because they have to depend on to have good results. Though it may seem that having a strong character may prevent one from learning more, believing in something and dedicating one’s self to knowing the truth with respect to a matter of fact does indeed strengthen one’s character. There are basically two kinds of people; People who merely parrot what other people say and think and those who have the strength to believe when nobody else does. I believe that I belong to the latter. I know what I believe in and I am not shy about those convictions.

In the home building industry, the expectations for high performance from the customers gets higher every year. According to the NAHB website, gold award winners have mature, fully integrated quality management principles and consistently demonstrate high level sustained financial results. The silver award is given to companies that are industry leaders in most evaluation areas, they have refined business practices and they exhibit good financial results. An honorable mention is awarded when companies are recognized that demonstrate an understanding of quality management principles, show an improvement process and good financial  results are achieved in most areas. Many of the applicants that have participated in the NHQ process, whether the company was awarded or not, have said that the application process helped the company by having to look at all processes critically and make changes to improve the quality management for the company overall. Our participation in NHQ programs keeps Grayson Homes and its trades focused on product, process and experience improvement (Mid-Atlantic Builder).† Conclusion In reviewing the NHQ award and the process involved in applying for the award I found that it was a benefit to each of the home builders that took the time, energy and efforts even if the company did not win an award. Each of the companies that applied where able to review the quality processes that were in place, review the experts written report and modify the processes to achieve a higher level total quality management that improved the company’s quality focus for internal and external customers. While I do feel that this would be a benefit for my company I believe that we would have a lot of work to do in streamlining processes to ensure that company wide we are using the same quality processes that will allow us to grow while following our mission, vision and values. The company was a small company based in two markets that grew quickly to fourteen markets prior to the housing market boom. This fast growth did not allow for the company to ensure that quality processes were being handled in the same manner from division to division. The company has in the past three years established a strategic mission for the company and continued with the values that has allowed them to achieve the ranking of the 24th largest builder in the United States. The NHQ award process would force the management team to review what processes where in place in all divisions and get on track with companywide policies and procedures so a customer buying a home in one  division could expect the same great product and service in another division. John is experiencing the luxuries of technology, even in his rural area he is able to connect to the Internet. John like millions of others has access to almost any product he cares to buy. Meanwhile in Chicago, Mindy is renting movies online for a romantic weekend. The web site brings up an ad to shop at one of its sister sites. She orders some lingerie and continues to compulsively buy items. Now h er email box is full of spam, or as companies have one believe â€Å"special offers.† Two days later the movies arrive, but one of the DVDs is scratched and unplayable. The nighty turns out to be a bit over the top and Mindy wouldn’t be caught dead in it. Luckily Mindy had been convinced to buy three other outfits. Frantically, Mindy races to the video store to get what she really wants. The previous two cases, like so many others, capture some the main issues facing businesses on the Internet. It is clear from this case study that if Goldstone does not improve his performance he will lose his current management position. This report identifies and analyses the main issues and problems that Goldstone faces in his new role at Bulwark and also provides an improvement plan to lift performance.Over the period of 6 months since Goldstone accepted the branch management role, it has become evident that there are a number of problems and issues which need to be addressed, centred around his shortage of managerial behaviours (Yukl, 1998).Goldstone needs to clearly define his expectations of the sales team and then provide the required direction and support to facilitate the team consistently meeting those targets and expectations. Analysis Goldstone took an opportunity to move from a professional sales role into a management position at the urging of his previous manager and in the belief that he possessed the skills and knowledge to be a successful manager. He saw the role requirem ents from the biased viewpoint of a professional sales representative (Beyer et al, 1997) and once he started in the position was somewhat amazed to discover he was â€Å"†¦so wrong†.This revelation of the role demands, coupled with a shortage of Yukl’s managerial behaviours to allow him to adapt, has overwhelmed Goldstone in the first 6 months. It is likely that there was no formal management training program for Bulwark employees as part of an ongoing succession planning process, otherwise Goldstone would have had a more realistic expectation of the role requirements and had knowledge of the managerial skills needed to lead the sales team. This lack of management training is a shortcoming in Bulwark’s succession planning strategy.From the information provided in the case study it is assumed that the sales team is made up of a number of reps with varying degrees of self efficacy (Bandura, 1997). This is supported by the results of the survey conducted by G oldstone that showed an even 3-way split between satisfaction with his direction, neutral and wanting more direction. It is assumed that those with a high level of self efficacy, most likely developed through experience, are satisfied with his direction or are neutral as they are able to apply behavioural self management (BSM) techniques (Kanter and Schefft, 1988) and therefore feel that they require less direction.It is this group of reps which have driven the achievement of sales quotas in the second quarter. Those who want more direction are likely to be those who have a lower level of self efficacy and thus an increased need for development and mentoring. Goldstone’s inability to recognise the need for coaching and mentoring has resulted in significant problems managing two of his reps, Durkee and Puckett. He has provided Durkee with some support to help him through his personal problems, however has not addressed his performance issues.Durkee requires some coaching and m entoring to give him the skills to make the sale and build his self efficacy. He is already motivated as evidenced by his long hours and attention at sales meetings. There may be an opportunity to change his role within the sales team to better utilise his strengths to achieve targets and expectations. Puckett also needed some coaching and mentoring to assist in building her sales skills.Unfortunately Goldstone’s response to her approach for that assistance was to take away her delegated responsibility by completing the task himself which ultimately resulted in her leaving the company. Goldstone is also having problems managing Skrow, his branch’s top performer. Goldstone managed the conflict situation at the first sales meeting poorly when Skrow openly criticised the new investment products. It is clear from that incident that Skrow will require some extrinsic motivation if he is expected to sell the new products.In addition to this issue Skrow’s feeling of a l ack of equity in his treatment (Steers and Black, 1994) when Goldstone brought over the top performer from Spinnaker and gave him a corner office, may result in a loss in motivation to work at Bulwark. Improvement Opportunities I have identified two specific improvement opportunities to undertake if I was Goldstone. Firstly I would develop and implement a plan to improve my managerial skills and develop the required behaviours.Secondly, and concurrently, I would develop and implement a management by objectives (MBO) program (Managing People and Organisations, 2006) based on the targets and expectations set by corporate. To develop an improvement plan for my managerial skills I would initially seek some coaching from within the company. MacKinley has shown evidence of his willingness to assist and provide advice and Slake has offered his assistance on more than one occasion. I would arrange this coaching to occur on a regular basis, say 2 hours per week on the phone, and use real lif e scenarios as the basis for the coaching and advice.One obstacle that may arise is that MacKinley and Slake cannot provide coaching in all relevant aspects of management behaviour. This could be overcome by using external management consultants to supplement the internal coaching and provide a check that all aspects are being adequately addressed. The success of this coaching program could be measured through direct performance feedback from Ludlow and also utilising surveys of the sales reps to gauge their happiness with specific aspects of my management behaviour.
